Dimitri Boylan did not set out to spend his career in talent acquisition. He became a headhunter in the early 1990s because it paid. "It was a great way to make money, and you could find your own product and pitch it to companies," he told the CEO.com Podcast. "If you could find great people and you could find companies that wanted them, you could do really well financially."

What changed his mind was a failed sales pitch. Boylan was trying to convince a young Harvard graduate, a C++ programmer at a finance company, to leave finance for technology. His argument was about checkbook software. Nobody used the program sitting on their PC, Boylan told him, but in a couple of years people would make payments over the PC, and those payments would log themselves. "That's going to be game-changing for society," he said. "And a trillion lines of code are going to have to be written to accommodate that. Since you are a very smart programmer, you should probably stop trying to work in a finance company and go out and start writing that code." The programmer passed. "And then I said to myself, 'Wait a minute, I think I have to do it.'"

He co-founded HotJobs.com in 1997, took it public on the NASDAQ in 1999, and grew it past $100 million in revenue before Yahoo acquired it in 2002 for $433 million. At the time of the sale, according to Avature's leadership page, HotJobs was pro forma profitable, cash-flow positive, and the 49th most visited site on the internet. "It was a lot of money back then," Boylan said. Asked on the podcast what year the company went public, he said he would have to look it up. "It was a bit of a blur." The dates run together for him. He puts Avature's founding in 2005; his own company's bio says 2004.

The sale was not a plan. "We were public, and Yahoo just bought our shares." HotJobs had a software division Boylan had started in 1997, the kind of business the industry called an ASP then and calls SaaS now. Yahoo did not want to be in the software business and let that part fade. Boylan left almost immediately. "I'm a New Yorker. To really succeed in Yahoo, you were going to have to go and live in Sunnyvale. I wasn't going to live in Sunnyvale."

He spent the next stretch looking for companies to fund instead of build, and found the market picked clean. "Most of those companies were in a disastrous state. There was really no way that they were going to get through the next two or three years." So he went to China, joined the board of the Beijing employment site Zhaopin.com, and served from 2002 to 2009, helping turn it around before it went public.

Avature came out of a problem his HotJobs customers still had. Before the internet, a headhunter's job was to find people. After it, everyone was findable, and the difficulty inverted. "Now the problem really shifted from trying to find out who did what to sorting through millions and millions of records of information," Boylan said. "The haystack had gotten much bigger. It was huge with the internet." He also wanted something slower than what he had just done. Venture and private equity contacts were offering him consumer internet companies to run. "I didn't want to get caught in the B2C intensity and have another seven years of my life just go by like that."

Two decades on, Avature works with 110 Fortune 500 companies across more than 164 countries, out of offices in Buenos Aires, London, Madrid, Melbourne, Munich, New York, Paris, Shenzhen, and Virginia. Boylan said he leads 1,600 to 1,700 people, more than double HotJobs at its peak, and he does it by declining to be needed. Avature runs about 40 engineering teams. He sits in on 40 to 60 quarterly reviews every three months and otherwise talks to customers or picks up a project of his own. "The company doesn't need me to operate. It operates without me."

He is not precious about leadership as a subject. "I'm not an expert on leadership," he said. Instead, he has a hiring standard. "I treat people as adults. I always say to my team and to everyone else, 'I don't hire kids. I don't expect to turn the people that I hire into full functioning adults. I expect them to be there already when I hire them.'" The same logic governs values, which he thinks a company cannot instill. "Our company values aren't any different than the values you should have before you got in the company. I think you have to be a fair person. You have to be a helpful person. You have to be willing to share with other people." And if someone arrives without them: "They have to go."

His mornings start on a tennis court or on a horse. He competes in both, with a coach in both, and has taken up polo, which he concedes is dangerous. "A little bit of danger is good because it sharpens your mind and you've got some stakes in the game." The riding is not just exercise. After 30 years in technology, Boylan knows more than most of the people who work for him, and he considers that a hazard. "When you know so much more than some of the people that you have working for you, and you're not learning something yourself, you forget what that experience is like. So I get on the horse and I'm an intermediate level rider and I have to compete and I make mistakes and I get told that I had a bad day. I think that it's humbling. You have to be careful when you become a CEO and you're the boss all the time because it's a very dangerous situation to be the boss and the leader and to have everybody always treating you like you are the boss and very often gravitating towards, 'Well, let's say he's right. Maybe it's good to just agree with him.'"

Boylan studied biophysics at Penn and did graduate research at the University of Illinois, where he used Cray supercomputers to model macromolecular movements and published a 1986 paper in the Biophysical Journal on the motions of tropomyosin. Asked about AI doomsday scenarios, he was unmoved. Nuclear weapons have been capable of killing everyone for decades. The larger threat, he said, is climate change, and he faults scientists and executives alike for how they have handled it. "Business people don't need all the facts. You learn to work with a limited number of facts and take a little bit of a leap. I think that the scientific community has been too literal and too specific." Then, on his own side: "I'm sort of surprised in the United States that the business community has not been more proactive about climate change over the last 15 years."

That is where his definition of the job came out. "There's a bunch of people running down the street to burn the barn down, and you step in front of them and say, 'Let's go burn the barn down.' That's not a hard thing to do. Anybody can do it. If you want to stand in front of the crowd and try to get them to not burn the barn down and do something else that's better than burning the barn down, that requires leadership."

On AI itself, he is a veteran of two prior platform shifts and cautious about calling this one. The browser killed client-server software. Web 2.0 forced him to tear up the first version of Avature and rebuild it before the frameworks existed, an origin the company still describes on its history page. He ranks AI above both: "bigger than the browser, I would say different and probably fundamentally bigger," then immediately discounts his ability to say what that means. In 1998 and 1999 he and his peers knew as much about the internet as anyone alive, and none of them saw social media coming. "So now you look at AI, and you say, 'Okay, do we really know what it's going to do yet?' Probably not."

It is a strange position for a man whose company now sells AI to human resources departments, and the tension is visible in his own data. Avature's AI Impact Report 2026, drawn from more than 180 HR and talent professionals at large enterprises, found that 62% would trust AI to schedule interviews and 8% would trust it to make hiring decisions for high-volume roles without human oversight. Only 2% completely trust generative AI to make decisions about their people. Boylan says he does not spend much time thinking about AI risk. His customers, by his own survey, spend a great deal of it.

He does not follow the loudest voices in technology. "We've really shifted to an attention-based economy where lots of things that people do, they're doing just to get attention. So I'm kind of tuning out a lot of what I see out there. I see people following Elon Musk. I'm not going to follow Elon Musk." He thinks he has posted on X exactly once, and thinks the post said hello.

Boylan went back to his childhood. "My uncle answered every question I ever asked him, and I asked an incredible number of questions. I think that probably allowed my curiosity to develop." It became a hiring filter. "We look for people that are curious, that like to do new things, that like to understand how things work and why they work."
