Half the problem is the manager

When Catherine Oliver went on maternity leave from Sky, the company switched off her email. Nobody told her. "I was wondering if I'd been fired," she told the CEO.com Podcast. The policy was to leave her alone. It was meant as kindness.

She has spent more than a decade since trying to fix that gap, first inside Sky and then on her own. Her book, Working Parents-to-be, came out in June 2024. It is a step-by-step guide to going on parental leave and coming back, with a note for managers at the end of every chapter. She looked for a book like it before writing one and found nothing. "When I spoke to the publisher, they were like, 'I can't believe this doesn't exist.'"

Oliver spent about 20 years in corporate jobs before founding the Bluebell Partnership in 2017. PR at Cable & Wireless. Brand management at New Covent Garden Soup. A decade in digital marketing at the Institute of Directors and Robert Walters. She joined Sky in 2009 and became Senior Manager for Group Strategy, building operating models for launches like Sky Mobile and Sky Store. Her daughter was born while she was in that job.

She came back to a team she describes as supportive, where nobody had small children. What she missed were the parents from her antenatal classes, people going through the same thing at the same time. She wanted that at work, with people who knew what Sky was like. "It literally was a moment as I was sort of saying in the mirror one morning, 'I've got this idea; I can just create this network.'"

She thought she had invented it. Then she found out the big banks and law firms already had parent networks, mostly because they were paying a lot to recruit people and wanted to keep them. Sky had nothing. So she used her own network to learn what worked elsewhere and pitched it. The line she used internally: "There's no downside here. We should be doing this."

It took a while. She was not in HR, and she was doing it on top of her day job. At one point she needed a pilot filmed and had gone as far as she could alone. The person who could help ran Sky's TV studios, an executive Oliver had barely worked with. She asked anyway. "I've got nothing to lose. I'll just ask."

The reply came in 20 minutes. The meeting happened within days. The executive backed it, then said she would get Oliver in front of the CEO. "I was almost at the point of giving up," Oliver said. That is the answer she gave to the question every CEO.com Podcast ends on: who gave you a chance? She said the interview reminded her to reach out and say thank you.

By the time she left Sky, Parents@Sky had 1,600 staff signed up, two executive sponsors, a team of volunteers, an online forum, coffee mornings and expert sessions for people before, during and after leave. She also co-founded the company's Women in Leadership initiative, which set a target of 50 percent women in senior management. Sky won the 2016 Working Mums Overall Top Employer Award and made The Times Top 50 Employers for Women in 2016 and 2017, according to the Bluebell Partnership. Her family moved out of London in 2016, and she went out on her own. She told The Drum in 2017 that she hoped to start with large FTSE companies and let the practice trickle down. Her clients now run from startups to globally listed firms.

She describes the practice as two things. Working parents: one-to-one sessions, group sessions, workshops for managers. Gender balance: project work, usually a survey of every employee, interviews, data, then a presentation to the leadership team on why women are not reaching the top. The manager piece matters to her as much as the parent piece. "It's all very well equipping a parent, but if you haven't equipped a manager with the skills to have those conversations as well, then you are only dealing with half of it."

Her advice to CEOs sounds like it came out of a strategy team. Ask your people what their experience has been. Check whether new parents come back or go to a competitor. Get the numbers. "You wouldn't launch a product without researching your market and getting your numbers together, anything else. So why would you do anything different with this?" Some companies with no program at all are gifting the book as a first step. Others buy a few copies and leave them around the office. She admitted that had not occurred to her.

To parents, her advice is to think ahead, which almost nobody does. "Work is tomorrow's problem, right?" The conversation she wishes she had had before her own leave was about contact. What do you want to hear, and when? Nothing but social contact at first, maybe. Later, how a project turned out. In the UK there are paid keeping-in-touch days for exactly this. The US does not have them.

She was direct about the gap between the two countries. The UK is ahead on leave and gender-balance programs, but she said it is a two-tier system. Big or progressive firms pay six months or more. Everyone else gets the statutory minimum. China, India and Spain have paid nursing breaks. The Nordics have long paid leave. In the US, it depends on the state. A friend in Nevada told her he had to take disability leave to be with his second child.

The word "diversity" travels badly too. American friends who read the book told her that in the US it usually means ethnicity. In the UK it means parents, gender, age, social background, the whole range. She uses the title anyway, and specializes in the two parts she lived.

Asked whether CEOs should be expected to comment on political events, she said no. "I don't think a leader should be expected to have a really strong view on something that's very political. That's nothing to do with their business." What they should do is recognize when something is hitting their people, including clients and suppliers, and say so in plain human terms. She gives nervous companies the same advice on diversity programs: do not wait until it is perfect. "Explain it's a journey and you're going to make mistakes as you go."

On leadership, she told one more story. Early on at Sky, she was handed her first operating model project and did not think she was the right person for it. The strategy director could see it on her face. "You are smart; you'll ask the right questions, and you'll become our expert. We trust you." That was 15 years ago. She still brings it up.

Her days now start with getting her daughter, 13, onto the school bus, then walking the dog on the beach. She tries not to look at email before 7:30. Most of the work is remote, with clients around the world.

Asked whether AI changes any of this, she said it helped her quickly pull together a media list for the book launch. She doesn't think it changes the rest. "I don't think that the personal connection side and the sort of fear side, I don't think it can substitute."
