IDEO CEO Derek Robson
IDEO's former chief executive on why creative work needs trust, why the C-suite needs help, and why 95 rejections in one day was the best thing that happened to him.

The man who took Ideo through the cuts
IDEO invented the business of design thinking. In November 2022, it hired an ad man to run it.
Derek Robson had spent 36 years in advertising. He had no design training and no university degree. He came to IDEO from Goodby Silverstein & Partners in San Francisco, where he had been president since 2017, and before that from 13 years at Bartle Bogle Hegarty in London, where he rose to managing director and the agency twice won Campaign magazine's Agency of the Year. IDEO's announcement laid out that record. Fast Company led with what it meant: the firm was replacing a designer, Sandy Speicher, who had stepped down after public criticism of the company's culture, with a marketer. Jennifer Riel, cochair of the selection committee, told the magazine that IDEO considered Robson a designer who had simply never gone to design school.
Robson took the job in January 2023. Twenty-one months in, he sat down with the CEO.com Podcast.
"I came to IDEO because I think it may be the most creative company in the world," he told the CEO.com Podcast. "We design everything from physical products and services all the way through to designing strategies for companies and then into organizational change."
He said that when he arrived, he played a game with colleagues, naming companies to see if he could find one IDEO had not worked with. He never did.
"I think the truth is we like problems," he said. "We're more attracted to problems than we are necessarily to brands and businesses. We like a gnarly problem."
The firm works in 12- to 16-week cycles with small teams assigned full time to one client. In the year before the interview, one team worked on how to collect stool samples for medical use. Another worked on how to redesign a government. Robson said walking into a project room was like "a mixture of Pixar meets a teenager's bedroom," with prototypes on the floor and foam core and tape everywhere. He described the machine shop downstairs as a place where something was always being built, and he rarely knew what for.
"It's like Willy Wonka, but for design," he said.
IDEO hires former management consultants, former clients, PhDs in design research, industrial designers, and UX specialists, and then teaches them the IDEO method. "An IDEO project team is the start of a joke," Robson said. "There's an ethnographic expert with an industrial designer ... and meets somebody who's an ex-client. Those people will be the people who will help you solve a problem."
Running three creative companies gave him a clear view on what that kind of work needs.
"Creativity, in order to thrive, needs to feel safe, and you need to create an environment of trust," he said. "You have to leave room for people to be curious and to be inspired. Often, that means that it doesn't happen in your office."
At IDEO, that means prototyping from the first day, sketching an answer before anyone knows whether it is right. It also means giving ideas away. The firm publishes its methods and teaches them, a habit Robson traced to founder David Kelley, who also started Stanford's d.school.
"The best and the most prolific creative people generate a volume of ideas that is quite staggering, and they're quite prepared to give them away," Robson said. "If you are giving away a lot of ideas, ideas tend to come back to you."
That is the philosophy. The job was harder than the philosophy.
Robson arrived at a firm that had grown up in a decade of cheap money. He said as much on the podcast. "For a long period of time, money was really free," he said. "People took advantage of that to invest in all sorts of different things. That was obviously incredibly helpful to our business." Then it stopped. "When money's not free anymore, then that does put downward pressure on a business like ours."
His tenure was spent managing that pressure. On October 2, 2023, nine months into the job, Robson told an all-hands meeting that layoffs were coming. Fast Company reported that IDEO confirmed it was cutting 32 percent of its headcount that year, closing offices in Munich and Tokyo, and shrinking its footprint in London, Shanghai, and three US cities. When IDEO announced his successor in April 2025, kyu CEO Michael Birkin summarized the tenure in three verbs: Robson had restructured, stabilized, and explored new possibilities for the company.
The successor was Michael Peng, a former IDEO partner with a neuroscience background, who took over on June 2, 2025. IDEO announced it as a reunion. David Kelley called it a homecoming. The release described the appointment as one Robson led, and he moved to a group-level role at kyu, the collective of creative companies that IDEO belongs to. In April 2026, Sid Lee Group, another kyu company, named him chairman and gave him the job of integrating San Francisco agency Godfrey Dadich Partners and expanding across North America.
So the man who talked about safety and generosity spent his time at IDEO cutting and consolidating, and then handed the company back to a designer. On the podcast, recorded about a year after the layoffs, he did not pretend the job was anything other than what it was.
"Being a CEO is like being an ultra marathon runner," he said. "You have to plan really intentionally how you are going to do these kinds of jobs because they are so draining."
He described a friend who coaches professional triathletes and who believes executives should live like elite athletes: eat properly, sleep properly, train, study, recover. Robson said he tried to. He also said the structure of the job itself was the problem.
"Is it going to be this lone person who is at the top of a company making decisions in a godlike manner, or is it going to change over time?" he said. "I personally think it has to change. The issues that people are dealing with now are so complicated that it's not a job that can be done. You're going to need help."
He and IDEO Chair Tim Brown had made the same case a year earlier in an essay for SHRM's People + Strategy journal, arguing for a collective leadership body in place of the CEO and a ring of direct reports.
On AI, Robson said IDEO had been working on the technology for eight years and had written an ethical guide to it long before the current wave. The past 12 months, he said, had brought more AI-framed projects than anything else. His concern was not the technology. "The technology is nothing if it doesn't get used," he said. "Companies have built this technology at great expense, but actually, what is it going to be used for, and how are we going to make it so people want to use it?" He and Kelley took the question further in a conversation IDEO published in February 2025 on what earlier shifts like the personal computer and the iPhone can teach about the one underway.

Robson said that when he was trying to break into advertising, he wrote 175 letters to agencies across the UK. He got 95 rejections in one day and two interviews. One was at Ogilvy & Mather Direct, where a man named Rod Wright hired him. Robson was 20, had no degree, and still got asked for ID walking past pubs.
"He took a chance on me," Robson said. "Ever since that day, I've felt like everywhere I've worked, when I've got into a position where I can affect something or make some change, I've worked hard to pay that back."
At Goodby Silverstein & Partners, he supported a free evening school for students from underrepresented communities who wanted to learn creative work. He said the idea was not his and he only helped it along.
"If you do something good for somebody, they do something good for you, you pay it forward," he said. "That's profoundly powerful, and I wish more people did that."
