Nadine Vogel on the two things companies won't talk about

The company Nadine Vogel runs exists because a CEO insulted her in an elevator.

She spent 19 years at a Fortune 50 company, the last several running a division she designed herself. It served families with disabled children, and by its third year it was the corporation's most profitable unit. One morning the CEO stepped into the elevator with her and asked why she hadn't taken that business plan and started her own company. She said she hadn't thought of it. He told her that was stupid, the doors opened, and he laughed.

He retired two years later. Vogel went to the party on a Monday and quit on Tuesday. On Wednesday, she founded Springboard. The CEO went on to run another corporation, which became one of Springboard's first clients, and he later joined her advisory board. "It wasn't even my idea," Vogel told the CEO.com Podcast.

More than 20 years later, Springboard Global Enterprises advises large corporations in about 85 countries on hiring, keeping, and selling to people with disabilities. Vogel is the mother of two adult daughters with disabilities, and the business grew out of a gap she found while running that corporate division: the system that supported disabled children stopped when they turned 18, with nothing waiting on the other side. Springboard, founded in 2005, also produces an annual corporate conference and awards program. It ran as Disability Matters through its 18th edition in 2024. In 2025, Springboard held the inaugural MOXIECON in its April slot, with awards for companies that are "staying the course" on disability inclusion "despite external forces." The affiliated Springboard Foundation gives scholarships to college students with disabilities.

On the CEO.com Podcast, Vogel spent most of her time on two subjects that she says companies are actively avoiding.

AI is screening out disabled candidates

Springboard added a main stage session on artificial intelligence to its annual conference. Vogel said the decision was made about a week before the interview, and the reason was what her clients are seeing in talent acquisition. Companies have handed screening and interviewing to AI tools, and qualified candidates with disabilities are not making it through.

"AI is only as good as the people programming it," she said. If the data behind a tool reflects a workforce that already excluded disabled people, the tool learns to exclude them too. She distinguishes between digital accessibility, which a website can pass on an audit, and digital usability, which is whether a disabled person can actually use it. Many systems clear the first bar and fail the second.

The regulatory backdrop has moved in the wrong direction for her argument. In May 2022, the Equal Employment Opportunity Commission published technical assistance warning that AI hiring tools can violate the Americans with Disabilities Act by screening out workers who could do the job with or without a reasonable accommodation. In early 2025, after the change in administration, that document was removed from the agency's website along with the EEOC's other AI guidance. The link in the EEOC's own 2022 press release now returns a 404 error. The ADA itself hasn't changed. The government's explanation of how it applies to algorithms is gone.

Every woman will go through menopause

The second subject came out of a Harvard Kennedy School case. The school published Nadine Vogel: Negotiating Work and Life in 2019, and Harvard Business School followed with its own case. The process put Vogel in rooms with senior women from governments and corporations around the world, and those conversations turned into a Springboard division called The WIP Group, for Women, Influence & Power.

Asked how business is doing on women in leadership, Vogel said it is going backward. She pointed to the entertainment industry, where several women who held CEO and senior roles a few years ago no longer do. Then she raised the issue she says no company will put on an agenda. Menopause arrives when women reach the top of an organization. Every company has a pregnancy policy, and not every woman gets pregnant. Every woman goes through menopause, and Vogel said senior women tell her they would rather take a sick day than raise it in a boardroom full of men. In the facilitated sessions Springboard runs for women, with no men present, participants still drop their voices when the word comes up.

She held up the United Kingdom as the example to follow. Menopause is not a standalone protected characteristic there, but the Equality and Human Rights Commission's guidance for employers states that symptoms with a long-term and substantial effect on daily life can count as a disability under the Equality Act 2010, which obligates employers to make reasonable adjustments. Under the Employment Rights Act 2025, UK employers with 250 or more staff can now publish an action plan describing how they support employees through menopause, and the government says the plans become mandatory from spring 2027, subject to secondary legislation. Nothing comparable exists in the United States.

Her prescription is to treat it as part of the continuum of women's health, build it into benefits the way pregnancy is built in, and let people say the word out loud.

The politics

Vogel did not treat the retreat on women's advancement and the attack on diversity programs as separate stories. "I feel like I went to bed one night, and it was 2024, and I woke up, and it was 1950," she said. She has watched programs that took years to build get dismantled in months. She also made a distinction: the political fight tends to flatten, but while DEI has been under assault, disability law and policy have gotten stronger over the same period. Her frustration is with the repetition. The women's movement and the civil rights movement already fought these fights, and she does not understand why the country is rerunning arguments it settled. She said she learned early that she is only in charge of her own world.

The closing question

Every episode of the CEO.com Podcast ends by asking who gave the guest a chance. Vogel's answer was that people are constantly handed chances, and most don't recognize them. Her colleagues heard the elevator remark as an insult. She heard it as an opening, and the client contract and advisory board seat that followed confirmed it. She named a high school teacher who told her she might not be college material, knowing that anger was the surest way to get Vogel to work. She named her husband, whom she started dating at 14 and has been married to for almost 40 years. And she named her older daughter, who was born with significant disabilities. Vogel said she wishes her daughter didn't have to carry them. But the work that came out of raising her now reaches people with the same disabilities in dozens of countries.
